The Disengaged Analyst: Individual Diagnosis in a Fractured System

A high-performing analyst is falling apart after a restructuring. It looks like a motivation problem. It isn't. It isn't race-neutral either.

Organizational Background

Vantage Analytics Partners is a 220-person management consulting firm specializing in data-driven strategy. Founded 12 years ago, the firm has grown rapidly through mergers, nearly doubling headcount in 18 months. The merger integrated two very different cultures: Vantage's original 'slow, rigorous, client-intimate' culture and DataBridge Consulting's 'fast-delivery, high-volume, scalable' model. The resulting tension is unresolved. The Analytics Division - where this diagnosis is centered - was DataBridge's crown jewel. Their analysts were autonomous, technically sophisticated, and intrinsically motivated by complex problem-solving. Post-merger, the division was placed under Vantage's legacy project management infrastructure, which emphasizes standardized deliverables, billable-hour tracking, and process compliance over analytical depth. Senior leadership views the integration as largely complete. The HR function reports 'engagement scores are stable.' The Analytics Division manager, who survived the merger, privately tells anyone who will listen that 'we're bleeding the best people.' Three senior analysts have left in 8 months. Marcus Webb is next.

Key Stakeholders

Learning Objectives

  • Administer and interpret a job-level diagnostic using Hackman & Oldham's five Core Job Characteristics (Skill Variety, Task Identity, Task Significance, Autonomy, Feedback)
  • Calculate and interpret a Motivating Potential Score (MPS) and apply it to an individual diagnosis
  • Apply Herzberg's Two-Factor Theory to distinguish hygiene deficits from motivator absence - and avoid the trap of treating hygiene fixes as motivation interventions
  • Identify the input conditions (organizational context, individual growth need strength, knowledge and skill) that mediate job design effects
  • Assess design component fit: the alignment between job design, individual characteristics, and contextual factors
  • Distinguish individual-level diagnostic findings from group-level dynamics and system-level structures that shape what individual-level interventions can achieve
  • Apply intersectionality as a diagnostic lens - examining how race, professional identity, and organizational position interact to shape Marcus's experience of de-enriched work
  • Deconstruct the social construction of the presenting problem: who named this as an individual engagement issue, who benefits from that framing, and what power relations produced it
  • Analyze how colorblind organizational language ('standardization,' 'governance,' 'merit') can obscure racialized outcomes
  • Practice anti-oppressive consultation: creating conditions for marginalized stakeholders to speak truthfully, naming power dynamics, and resisting the individualization of structural problems
  • Formulate a multi-level diagnostic report that maintains the individual job as the primary unit of analysis while contextualizing findings in group dynamics, organizational systems, and structures of power
